Les cons\u00e9quences de la \"d\u00e9mission interne\" sont graves pour les entreprises et les employ\u00e9s : baisse de la qualit\u00e9, baisse de la productivit\u00e9, augmentation de l'absent\u00e9isme et conflits au sein de l'\u00e9quipe en font partie. Souvent, le rel\u00e2chement de l'engagement va de pair avec des maladies psychiques et physiques. Une \u00e9tude scientifique de l'Initiative Sant\u00e9 et Travail (iga) montre quels sont les d\u00e9clencheurs de la d\u00e9mission interne et ce que les entreprises peuvent faire pour maintenir ou retrouver l'engagement de leurs collaborateurs. Pour cette \u00e9tude en trois parties, l'iga a interrog\u00e9 230 responsables des ressources humaines dans douze grandes, moyennes et petites entreprises. Des organisations du secteur priv\u00e9 et du secteur public ainsi qu'une organisation non gouvernementale y ont particip\u00e9.<\/p>\n<p><strong>Facteur de risque : une direction faible<\/strong><\/p>\n<p>Il en ressort que des faiblesses dans le comportement de l'encadrement, entre autres, conduisent les collaborateurs \u00e0 perdre leur engagement et \u00e0 r\u00e9duire leur travail au minimum. Le manque d'estime, l'absence de participation et les conflits non r\u00e9solus comptent, selon les personnes interrog\u00e9es, parmi les principaux d\u00e9clencheurs. Mais les changements au sein de l'organisation peuvent \u00e9galement d\u00e9clencher une r\u00e9siliation interne, en particulier lorsque ces changements s'accompagnent d'une r\u00e9duction du personnel et d'une intensification du travail et sont marqu\u00e9s par de longues phases d'incertitude. Dans ce contexte, les responsables du personnel interrog\u00e9s estiment qu'\u00e0 l'\u00e9chelle nationale, environ 20 pour cent des employ\u00e9s ont d\u00e9j\u00e0 d\u00e9missionn\u00e9 int\u00e9rieurement. Il est int\u00e9ressant de noter que, dans leur propre entreprise, ils ne sont que dix pour cent \u00e0 le penser.<\/p>\n<p>Pour les travailleurs concern\u00e9s, le licenciement interne peut avoir des cons\u00e9quences importantes sur la sant\u00e9. Les responsables des ressources humaines confirment des r\u00e9sultats empiriques selon lesquels des d\u00e9pressions, des addictions et des maladies cardio-vasculaires peuvent survenir. En outre, la d\u00e9mission interne de certains employ\u00e9s peut avoir des r\u00e9percussions n\u00e9gatives sur le reste du personnel : les relations sociales se d\u00e9t\u00e9riorent, il y a un surcro\u00eet de travail pour les coll\u00e8gues et un m\u00e9contentement chez les autres employ\u00e9s.<\/p>\n<p><strong>Les entretiens d'\u00e9valuation aident<\/strong><\/p>\n<p>L'\u00e9tude iga.montre \u00e9galement des mesures prometteuses pour maintenir l'engagement. Selon les personnes interrog\u00e9es, ce sont surtout les entretiens r\u00e9guliers avec les collaborateurs qui sont utiles. Il est important, entre autres, que les salari\u00e9s participent \u00e0 un grand nombre d'entretiens (par exemple 80 %). En outre, les cadres devraient \u00eatre form\u00e9s aux entretiens avec les collaborateurs. De l'avis d'une grande partie des personnes interrog\u00e9es, une gestion de la sant\u00e9 en entreprise peut \u00e9galement encourager et augmenter l'engagement des collaborateurs. Les offres sportives et les journ\u00e9es sant\u00e9 ont notamment \u00e9t\u00e9 cit\u00e9es. D'autres contre-mesures sont, selon l'exp\u00e9rience des responsables du personnel : la participation (par exemple en les impliquant dans les d\u00e9cisions) ainsi qu'une plus grande marge de man\u0153uvre et de d\u00e9cision.<\/p>\n<p>Les r\u00e9sultats du projet d'\u00e9tude en trois parties \"Maintenir l'engagement - \u00e9viter le licenciement interne\" ont \u00e9t\u00e9 publi\u00e9s dans le dernier iga.Report 33.
