Le conseguenze della \"rassegnazione interiore\" sono gravi per le aziende e per i dipendenti: perdite di qualit\u00e0, calo della produttivit\u00e0, aumento dell'assenteismo e conflitti all'interno del team. Il calo dell'impegno \u00e8 spesso accompagnato da malattie mentali e fisiche. Uno studio scientifico dell'Initiative Gesundheit und Arbeit (iga) mostra cosa scatena la rassegnazione interiore e cosa possono fare le aziende per mantenere o recuperare l'impegno dei propri dipendenti. Per lo studio, suddiviso in tre parti, l'iga ha intervistato 230 responsabili delle risorse umane in dodici aziende di grandi, medie e piccole dimensioni. Sono state coinvolte organizzazioni del settore privato e pubblico e un'organizzazione non governativa.<\/p>\n<p><strong>Fattore di rischio leadership debole<\/strong><\/p>\n<p>Secondo l'indagine, le debolezze nel comportamento della leadership, tra le altre cose, fanno s\u00ec che i dipendenti perdano il loro impegno e riducano al minimo il loro contributo lavorativo. La mancanza di apprezzamento, la mancanza di codeterminazione e i conflitti irrisolti sono tra i fattori scatenanti pi\u00f9 importanti secondo gli intervistati. Ma anche i cambiamenti nell'organizzazione possono innescare le dimissioni interne, soprattutto se questi cambiamenti sono accompagnati da riduzioni del personale e intensificazione del lavoro e sono caratterizzati da lunghe fasi di incertezza. In questo contesto, i responsabili delle risorse umane intervistati stimano che circa il 20% dei dipendenti a livello nazionale abbia gi\u00e0 presentato dimissioni interne. \u00c8 interessante notare, tuttavia, che solo il 10% lo ha fatto nella propria azienda.<\/p>\n<p>Per i dipendenti interessati, il licenziamento interno pu\u00f2 avere conseguenze significative sulla salute. I responsabili delle risorse umane confermano i risultati empirici secondo cui pu\u00f2 portare a depressione, dipendenza e malattie cardiovascolari. Inoltre, le dimissioni interne di singoli dipendenti possono avere un impatto negativo sul resto della forza lavoro: le relazioni sociali si deteriorano, c'\u00e8 lavoro extra per i colleghi e insoddisfazione tra gli altri dipendenti.<\/p>\n<p><strong>Le valutazioni del personale aiutano<\/strong><\/p>\n<p>Tuttavia, lo studio di iga.mostra anche misure promettenti per mantenere l'impegno. Secondo gli intervistati, sono particolarmente utili i colloqui regolari con i dipendenti. Tra l'altro, \u00e8 importante che i dipendenti abbiano una quota elevata di colloqui (ad esempio l'80%). Inoltre, i dirigenti dovrebbero essere formati per condurre colloqui di valutazione. Secondo la maggioranza degli intervistati, un sistema di gestione della salute aziendale pu\u00f2 anche promuovere e aumentare il coinvolgimento dei dipendenti. Tra le altre cose, sono stati citati i programmi sportivi e le giornate della salute. Altre contromisure, secondo le esperienze dei responsabili delle risorse umane, sono: la partecipazione (ad esempio, coinvolgendoli nelle decisioni) e un maggiore margine di azione e di decisione.<\/p>\n<p>I risultati del progetto di studio in tre parti \"Mantenere l'impegno - Evitare le dimissioni interne\" sono stati pubblicati nell'attuale iga.Report 33.
